Feedback and coaching are integral part of any learning organization. While much have been documented on coaching's role in employee growth and development, this needs to be institutionalized by way of creating a coaching culture. Coaching culture is easier said than doing and most organization and their leaders have misaligned priorities and ideas to actually institutionalize it. My own practice as coaching COE and research on the topic revealed that organizations go thorough an evolutionary journey on coaching culture. and hence my 4-stage evolution model demonstrates that HR/leaders must be educated on coaching culture to get them the right pathways to adopt. As a leader, you want to foster a culture of positive employee relations, where your team members feel valued, engaged, and motivated to perform at their best. But how do you keep up with the emerging trends and challenges in employee development, and what are some of the best practices to follow? In this article, we will explore some of the key areas that you need to pay attention to, and offer some tips and strategies to help you design and deliver effective and relevant employee development programs.

1 Digital transformation

One of the most significant trends in employee development is the impact of digital transformation on the skills and competencies required for the future of work. Technology is changing the way we communicate, collaborate, and create value, and it is also creating new opportunities and challenges for learning and development. Keeping pace with sea-changes in technological disruptions might need L&D leaders to approach non-linear routes as observed during onset of the recent pandemic.

Much has been spoken about DE&I agenda in corporate and polity, however, their actual practices especially in corporates leaves significant headroom to evolve. Like any other cultural strands, DE&I practices must go beyond skin-deep and be embedded into everyday practices. We still see actual actions varying from intentions and there lies the role of senior leaders to walk-the-talk. Belongingness can only be achieved when DE&I agenda get bought into by every member of the organization and true benefits be reaped.

As a leader, you need to support and care for your employees, by providing them with the resources, flexibility, and recognition they need to cope with the stress and uncertainty of the current situation. You also need to foster a culture of well-being, where your team members can express their feelings, share their challenges, and seek help when needed. You also need to incorporate well-being into your employee development programs, by offering training and coaching on topics such as resilience, mindfulness, self-care, and work-life balance.

4 Feedback and coaching

A fourth trend in employee development is the shift from formal and periodic performance reviews to ongoing and informal feedback and coaching. Feedback and coaching are essential for employee development, as they provide your team members with the information, guidance, and support they need to improve their skills, behaviors, and outcomes. As a leader, you need to provide frequent and constructive feedback to your employees, by highlighting their strengths, acknowledging their achievements, and suggesting areas for improvement. You also need to coach your employees, by asking open-ended questions, listening actively, facilitating reflection, and empowering them to find their own solutions and actions. As a leader, you need to facilitate and support the career development of your employees, by understanding their motivations, values, and ambitions, and by helping them identify and access the resources, experiences, and networks they need to grow and advance in their careers. You also need to align your employee development programs with your organizational strategy and vision, and ensure that they offer relevant and meaningful learning opportunities that prepare your team members for the current and future roles and challenges.

In my past assignment, we introduced peer-based coaching which was a catalyst of employee engagement and their ongoing career development. We could stem voluntary attrition by 19% while helped move the needle on biennial employee voice scores. Clubbed with digital platforms and AI, coaching, real-time feedback and employee learning ecosystem can be seriously galvanized with right leadership buy-in and support. Today's employees want autonomy and flexibility in their charting of career-journey and organizational leaders must act as facilitators. Someone rightly said, monitors of yesteryears must turn into mentors of today in curating and crafting talent.
